Job board, Company Spotlight profiles, the HVAC Underground Podcast and a focus on career paths and keeping good techs in the trade

Mafia (thehvacmafia.com), a platform built for HVAC technicians, contractors and the companies that employ them, has officially launched. Founded by industry veteran Randy Castricone, HVAC Mafia brings the trade’s scattered corners together in one place: a job board, employer Company Spotlight profiles, the HVAC Underground Podcast, community forums and trade merchandise, with OEM Product Spotlights and a mentorship program on the way.
The trade has never needed it more. Contractors can’t find enough good techs, and too many of the ones they hire don’t stay. Techs can’t tell which shops will invest in them. Young people don’t see the career sitting right in front of them, and even people already in the trade often can’t see the next step. The people who keep America cool and comfortable rarely get a place that’s built for them, not for the people selling to them.
“I’ve spent 36 years in this trade, and it gave me everything,” said Castricone. “I’ve run trucks, owned a dealership for 18 years, worked for Trane, managed a region for Google Nest Program and most recently, brought a new product to market. Somewhere along the way I realized the best thing I could do with all of it is give it back. HVAC Mafia is my legacy play. I want to leave this trade in a better place than I found it.”
Somebody Draw the Map
Hiring is only half the problem. Keeping good people is the other half, and Castricone believes both come down to the same thing: showing people where the career goes.
“Nobody ever drew me a map,” he said. “You figured it out by getting lucky or getting burned. A tech who can see a future at his shop stays. A tech who can’t, leaves, and sometimes he leaves the trade altogether. We lose too many good people that way.”
Castricone is writing a career ladder series that breaks down every rung of the trade, from helper to service tech to lead, management and ownership, along with a parallel ladder for the distribution side. Each installment covers what the job really looks like, how to get there and how to know you’re ready for the next step. He’s also looking at the shops that keep their people and what they do differently, so contractors can learn from them.
Next on the horizon is an HVAC Mafia mentorship program that will connect people coming up in the trade with experienced techs and owners who have walked the path. Details will be announced in the coming months.
Built for the Family
HVAC Mafia calls its community “the Family,” and the platform is designed to serve everyone in it:
The HVAC Mafia Job Board connects techs with employers who are serious about hiring. Openings are visible only to registered members, which keeps listings away from scrapers and competitors and puts them in front of people who actually work in the trade. Applications go straight to the employer’s own hiring system. The board already carries live postings across Florida, Georgia, the Carolinas, Texas, Colorado, Maryland, Pennsylvania and Connecticut, with more markets coming.
Company Spotlight profiles let employers show techs who they really are: their culture, their people, their training and their career paths, so candidates can choose a shop they’ll grow with, not just a paycheck.
Product Spotlights, coming soon, will partner with OEMs to put equipment and products in front of the techs who install and service them, in a format built for the trade instead of a sales pitch.
The HVAC Underground Podcast puts real trade voices on the mic, including techs, owners, trainers and industry leaders, talking about the work, the business and where the trade is headed.
Tech Talk forums give members a place to swap knowledge, ask questions and help each other out.
On the Road: Women in HVACR
Castricone will attend the Women in HVACR 2026 Annual Conference, September 27–29 at the JW Marriott in Indianapolis, where HVAC Mafia will be interviewing speakers and attendees for upcoming content.
“If we’re serious about fixing the workforce problem, we need everybody,” Castricone said. “Women in this trade are running crews, running companies and training the next generation. Their stories need to be heard, and a lot of young women need to hear them to know this career is for them too.”
Fun for the Trade
“This trade works hard, and it deserves to have some fun,” Castricone said. “Our content, our merch, our podcast, it’s all made by people who’ve been in the attic in August. We’re not a corporation talking down to techs. We’re one of them.”
That approach is working. HVAC Mafia has grown to roughly 50,000 followers and growing across social platforms, with content reaching 10 to 12 million views a month, almost entirely from people who work in the trade.
The platform’s motto sums up what it stands for: No Shortcuts. Just Knowledge. Loyalty. Respect.
